Stalin, or an average xianxia "Young Master"... they're about as dangerous to cross, really
As I understand it, Master Xian, who runs the sect, was chosen with some degree of consent from his (approximate) peers, the other Core Formation/Golden Core cultivators who make up the sect's innermost circle of elders. Stalin, by contrast, maneuvered his wat to the top in large part by backstabbing his partners until he was the sole dominant figure.

Meanwhile, the average "young master" is such a stupid little snot that realistically, no one would willingly entrust him to manage a lemonade stand, let alone a sect.

The point is that our gold mine guy doesn't have anyone as murderous as that in his actual chain of command, or anyone with that same blinkered Hard-Man insistence on getting the aesthetic appearance of results ("constant work on only the mine") at the expense of actual results ("your workforce will be a lot more productive with reasonably warm housing"). Our gold mine guy only has to deal with actual ruthlessness, not with the sadism and paranoia that drive some of the nastier things done by Stalin, or for that matter the typical arrogant young master.

Which is a big part of why the workers are getting better conditions.
 
Okay, I read all the updates and my only question is:

Why the heck everything sounds some bad. What the hell is happening.
 
Everything sounds bad because our Sect Leader has been cultivating in a cave for the last 40 years and is something of a prodigy, so he doesn't quite recognize that a chaotic, half-functioning mess is how most Sects are.

Additionally, our Sect is a bit more of a mess than usual because we're in the middle of transitioning from a small, nomadic Sect with a tiny amount of recruitment available to it to an established, "Righteous" Sect that's allowed to recruit from all the peasants in its territory.

The bright side is that if these reforms are carried out successfully, our Sect will be much better run than any of our neighbors.

Ah, so it's "everything is normal" under the lenses of an anormal cultivator, got it.

Well, maybe a little worse than average. I imagine that in a 'normal' sect that's been established for centuries, they have literate clerks managing the sect's resources and a better system for ensuring that the new disciples are trained systematically.

Most of the time, anyway.

I'm interested to see what happens when we all but shut off the recruiting valve for a couple turns without first fixing our attrition rates. Education will help, but it's a long term fix.

easy. we were a wandering barely-legal sect before, we now transitione to "official sect", we now have the power to rule and recruit in our whole province, and that means we need to establish new customs and istitutions from scratch.

These are normal growing problems, basically.

Also this. By being willing to go against tradition because of our newly gained status, we might very well be able to become BETTER than most normal sects, simply because we come at "normal" problems with non-conventional solutions.

We already have a couple examples with the "invest in gold mine" and "hire mortal scholars". Most sects just don't do that.

It's even likely we'll be seen poorly for doing it... but the results should speak for themselves, and in the end what matters in xianxia is power.

If those moves and changes will result in our sect growing stronger, that will be justification enough (as long as someone stronger doesn't come and punish us from breaking from tradition, I suppose).

In the end both proposed plan only differ for a single action. I slightly prefer reworking all rewards at the same time

I don't really have anything against Fixing the Camps in a vacuum, I just don't think doing that and cratering recruitment of the lowest levels would be the best idea right now. We'd be adding it to the conflux of recent massive losses we want to pick up replacements for and not doing any of the actions that keep those Outer Disciples from killing themselves on spirit beasts as much.
